            Despite efforts to ensure institutional gender equality across the world, certain factors still compromise this progress. Reports from the precious U.S census show that the number of women in politics is still deficient along with the number of women in top positions. There have been doubts that the progress towards gender equality is uneven. The argument that women are taking over the world can only be justified by looking at statistics on employment, political representation, and equal pay. The ILO survey, which was conducted previously on young women graduates, showed that over 30 percent of young women in the U.S are unemployed compared to their male counterparts with less than 20 percent (Deaux, 2001). The report on black women graduates who are unemployed was even worse as it showed that 60 percent of black women graduates are currently unemployed in the U.S. Also, the report indicated that young women graduates below 25 years are two times unlikely to get employment than elderly ones.

Ageism

            Furthermore, young black Americans below 25 years old were also found to be twice unlikely to get employed in formal sectors compared to their white counterparts. When I look at these reports, I feel discouraged as a black American student of my fate and my chances to secure formal employment after graduation. These reports have also inspired me to share my experience on institutional inequality, sexism, and ageism (Horowitz, Brown & Cox, 2019). To address these issues, I have focused on diversity issues at workplaces and the challenges of gender diversity in workplaces. According to the previous interview conducted by the CNN with young black American graduates on reasons why there are many young black American women in the job market than any other minority group in the U.S, one of the respondents said that it’s because many employers are not willing to absorb black women terming them to be less qualified and challenging to align with the organization culture (Horowitz, Brown & Cox, 2019). Another respondent claimed that many black American women are stereotyped against by customers by claiming that they have a bad attitude and are not competent, thereby making employers shun their applications. 

            Several working environments have not achieved workplace diversity in the U.S. this is because many leaders are faced with how to manage the diverse population at the workplace in a manner that positively influences the organization (Horowitz, Brown & Cox, 2019). Besides, managers have failed to develop an HR strategy that ensures that every employee’s contribution regardless of their ethnic background, sex, or age is valued as a means to ensure the smooth running of organizations.

Sexism

            Apart from institutional inequality and age, most of my black friends have complained about sex contributing to a lack of diversity in workplaces. The report by the New York Times revealed that men had recorded much stability in labor participation rates in different income groups across the country (On Views of Race and Inequality, Blacks and Whites Are Worlds Apart, 2020). The report further indicated that men had dominated several large companies across the in the U.S. however, the most interesting part of this report was that there is only 5 percent of American black men who heads the top fifty 500 companies in the U.S. besides, the report indicated that from the 60 percent of men population in formal employment, only 8 percent are black Americans (Horowitz, Brown & Cox, 2019). So my question is when there will ever be equality in the U.S because, as black Americans, we feel that the country has neglected our contribution and role in the country’s economic growth. We are not being recognized as people who also deserve a better life and proper protection in the country. Because there are few black American men in employment, many have opted for arts and music to express what we are going through. Through creativity and music, many black Americans have thrived and become famous and rich thanks to social media!

            Based on these discussions, it is clear that the government needs to be done at the individual level to ensure equality and diversity in the United States. Employers should consider hiring employees regardless of age, sex, or originality. The government should also put stringent measures and policies that emphasize gender inclusivity at workplaces and other institutions such as schools and churches.

HR Contributes at SYSCO

Many people in the United States are not familiar with SYSCO, but they see its results because SYSCO is the largest food services and distribution company with almost $24 billion in annual sales. SYSCO supplies food products to customers in restaurants, hotels, supermarkets, hospitals, and other companies. In a firm the size of SYSCO with more than 40,000 employees, HR management is making significant contributions to organizational success. As an indication of this success, SYSCO received the Optimas award for general HR Excellence from Workforce Magazine.

Beginning several years ago, the need to revitalize HR activities was recognized by both executives and senior HR staff members. At the time, the SYSCO operating regions had administered many of their own HR practices. To bring change to HR corporate-wide, while preserving the entrepreneurial independence of the regions, a “market-driven” HR approach was developed. In this approach, corporate HR identified ways it could assist regional operations, and then developed programs and services that met regional needs. However, unlike in many other corporations where corporate HR programs would be “mandated” to operating units, SYSCO took a different approach. Key to market-driven HR is that managers in the regional operations must be convinced to “buy” the corporate HR services. For example, if a supervisory training program is developed by corporate HR, regional managers decide if they want to use the program for supervisory training in their regions.

Another part of creating HR as market driven was the establishment by corporate HR of a Virtual Resource Center (VRC) to provide services to managers and employees. A key aspect of the VRC is use of HR technology to gather extensive data on HR activities and provide that data to operating managers. One source of data is workplace climate surveys of employees. Using the survey data, HR developed initiatives to increase safety, which reduced workers’ compensation claims by 30%, resulting in savings of $10 million per year.

Another problem that SYSCO had was high turnover rates of night shift warehouse workers. Recruiting these workers has been a constant challenge for SYSCO and other distribution firms. By implementing a variety of programs and services, based on employee and managerial input from surveys, the retention rate for these warehouse employees has been increased by 20%, resulting in savings of $15 million per year. These savings are due to reduced time and money spent recruiting, selecting, and training new employees. Also, employees with more experience are more productive and more knowledgeable about SYSCO operations and products.

Another area where HR has contributed is with truck and delivery drivers. Data gathered through the VRC has been used to revise base pay and incentive programs, increase driver retention rates, and improve driver safety records. Additionally, customer satisfaction rates increased and delivery expenses declined.

All of these changes illustrate that HR efforts at SYSCO have been paying off for the company, managers, and employees. But as the value of HR efforts is recognized by more managers, HR’s role at SYSCO is likely to continue growing and changing.

Instructions

1) Observation 

Create a field log (example).  For one day, observe and record the key interactions and institutions in your lived experience.   Starting with waking up, who is the first person you talk to?  What do you do next- take family members to school, go to the gym, go to work and interact with coworkers?  Throughout the day you will take on different roles by interacting with different people and in different situations, and be in contact with different social institutions (education, government, health, etc). Type or photograph your field log and submit it with your written Assignment.

2) Application 

Try to wait one or more days before starting this step.  Revisit your field log and apply sociological analysis to your observations.

Describe how our day is shaped and constrained by social norms. 
Analyze how at least four sociological concepts learned in class (eg. roles, institutions, interactions, impression management, stage theory, emotional labor) apply to your field log observations.  This part of the paper should not be focused on the general social norms you described earlier, dig in with specific concepts in this from our text (refrain from using dictionaries).
For at least two of the concepts, find and incorporate an appropriate source that highlights how sociologists study this concept in everyday society (for example, emotional labor in the restaurant industry).  Not sure what constitutes an appropriate source?  See our Announcement on this in the classroom- tips and a learning module are provided there.  For example, we discussed gender socialization:

In an article by Crespi (2011) that studied gender socialization and gender roles within the family, results showed that a cross-gender relationship between fathers and daughters, mothers and sons has emerged as significant in determining traditional and non-traditional gender attitudes. In responding to question 2 this week, be careful not to confuse assumptions in the contemporary sense with the anthropological meaning as it is ascribed to it in culture studies. In the contemporary definition, an assumption is a belief that something is true or accepted as true, often without proof. In organizational culture, as described by Schein, basic assumptions are much deeper than that. Basic assumptions are generally around the nature of something. 

For example, a basic assumption around the nature of humans:

“Humans are inherently evil. They will tend to cheat or lie if they can get away with it”.

Or, a basic assumption around the locus of control:

“Nature controls us. So it doesn’t matter what I do, whatever will happen, will happen.”

Schein describes some assumptions around core problems organizations face:

1. External adaptation and Internal Integration

This are the core problem groups and organizations are faced with : survival in and adaptation to the external environment and integration of the internal processes to ensure the capacity to continue to survive and adapt.

Do we control our environment or does the environment control us?

All groups develop norms around these categories and if these norms get external tasks done while leaving the group reasonably free of anxiety, the norms become critical genetic elements of the culture DNA.

2. Reality and Truth

All kinds of society are based on deeper assumptions on general abstract issues.This is how people relates to reality and truth, time and space, human nature and how people should relate to each other. Reaching consensus for instance is a process of building a shared social reality. There are many different criteria for determining truth, from belief and morality (pure dogma and right / wrong dichotomy) to pragmatism (scientific method).

Is there an actual truth? Is reality objective or subjective?

3. Time and Space

Anthropologists have noted that every culture make assumption about time. Schein identifies three types of organization depending on their time orientation : past, present and future. 

Is time monochronic and polychronic?

Monochronic is a view of linear time that can be split, wasted, spent etc … This is typical of the western rational cultures. Some culture in Southern Europe or Middle East view time as polychronic, a kind of medium defined more by what is accomplished than by a clock, within which several things can be done simultaneously.  In polychronic cultures, relationships are viewed as more important than short-run efficiency and may leave monochronic managers frustrated and impatient.

Space has both a physical and a social meaning and feeling about distance have biological roots. This ends up in different levels of distance (intimacy, personal, social, public) whose length may differ depending on the culture. Also space includes a symbolic value through different allocations (executives at the top of the building, managers with dedicated office etc …). This is one of the reason why the introduction of new communication technologies (email, collaborative spaces, social networks)  causes anxiety : it forces to the surface assumptions that have been taken for granted in terms of relation to space.

4. Human nature, activity and relationships

Are humans inherently good or evil?

Douglas Mc Gregor has well known framework on this subject known as Theory X (managers believe people are lazy and must be motivated and controlled) and Theory Y (people are basically self-motivated and need to be channeled and challenged). The latter assume it is possible to design organizations that enable employee needs to be congruent with organizational needs. This is the dimension of organizations seeking to grow and to dominate their market.

Do we control nature or does nature control us?

There is the Doing orientation whereby nature can be controlled and manipulated, there is a pragmatic orientation toward the nature of reality and a belief in human perfectibility. On the other hand, the Being orientation where nature is powerful and human is subservient to it, an orientation that implies fatalism and enjoying what we have, here and now. This is the orientation of organizations looking for a niche, trying to adapt to external realities rather than creating markets.

In between both there is the Being-In-Becoming organization where the focus is on development rather than on a static condition. It is more on what the person is and can become rather than what the person can accomplish.
